The 3 Pillars of MovementX’s PT Compensation Philosophy

Money talks. And how an organization compensates its employees says a lot about what it values!

But compensation can be way more confusing than it should be. That’s why, at MovementX, we’ve developed a compensation philosophy centered on three pillars: providing stability, maximizing growth potential, and offering personalized benefits.

The reality is there are a multitude of ways you can be compensated as a physical therapist or personal trainer. While most companies operate on either a salary or per patient model alongside a limited set of benefits, MovementX is taking a new approach to compensating our providers, one that:

  • Provides a strong foundation for you to work from
  • Raises the ceiling for what’s possible as a physical therapist or personal trainer, and make it possible for you to grow in new and unique ways (while you earn more than in any other model!)
  • Gives you ample choices of benefits to meet your lifestyle and needs…

In the spirit of financial transparency, we also want you to know: MX puts more money towards compensation packages than any other physical therapy company in the market.

For example, in a series of posts by Larry Benz (founder of Evidence in Motion, Confluent Health, and much more), he shared that:

“In the last two weeks, 3 public companies in physical therapy reported their earnings for the last quarter, and comparing their Salaries, Wages, and Benefits (SWB) percentage to prior years shows that it is now about 53–55%. In historical context, a good standard just five years ago was that SWB costs were about 42–45% of revenue. (Larry part 2)”

At MovementX, we are devoting much more of that to compensation packages, and our SWB number currently stands at 77%.

Devoting more to our people demands we are more efficient with the remaining funds, money we can devote to growth, but that’s a story for another day!

For now, we want to candidly share the three pillars of our compensation strategy so you can have complete clarity from the moment you start considering your journey with MovementX:

Pillar 1: Put as much money in your pocket as possible

There are three ways we try to maximize your take home salary:

Base Salary

As physical therapists or personal trainers are building their caseloads, the early part of their journey can be scary.

  • How quickly will you ramp up?
  • Will you have enough patients to pay my bills?
  • What happens if you DO build up, but your caseload suddenly falls apart? Or what if you just have a slow week?

For all these reasons and more, we implemented a base salary at the beginning of 2024. Think of it as a guaranteed minimum income, a salary you will never drop below.

We never want you to be concerned about a lack of stability or worried you cannot afford your basic bills- simply put, that’s a world we don’t want to live in.

Thanks to the base salary, you will have a strong foundation and meaningful stability to build from.

Commission Structure

Once you exceed the base, typically ~8-10 sessions per week (1-2 patients per day!), you start making commissions. This is where the magic happens in our model and it becomes the best paying physical therapy job or personal training job in the country (we proudly stand by that claim—let us know if you are aware of anywhere that pays more than us!).

Between base pay and commission alone, most of our full time providers are making well over $110,000 annually, assuming you take 4 full weeks of vacation.

Revenue Sharing

To raise the ceiling even further, we are piloting ways we can collectively share in our growth. While most growing organizations send their money straight to the top, we are designing purposeful ways for our team to grow together and to put even more money in your pocket.

After all, there’s only so many patients each of us can see (contrary to the belief of some physical therapy companies out there!). The way to grow beyond yourself is to help others, and those who choose to do this should absolutely be compensated for their contributions to the organization’s growth! This will help take the top off what you can achieve at MovementX.

 

Pillar 2: Tons of Choices

At MovementX, we claim to be the most flexible physical therapy job or personal training career. While you might think about our unlimited time off policy or completely owning your own schedule when you think about “flexibility,” we also aim to provide as much choice as possible when it comes to benefits.

After all, what’s important to you might not be important to others. For example, new grads might want to have a large continuing education budget, while others want health insurance coverage for their family.

While money is not everything (I personally believe time is our most valuable asset- something we also try to give providers back in spades), money does matter. It helps us take care of our families, afford the experiences we want, reduce stress, and promotes overall health and well being.
